Managers' motivation—specifically their expectancy and instrumentality, as defined by Vroom’s contingency theory—significantly influences CSRs' motivation through social learning. Charismatic leadership amplifies this spillover effect, while non-charismatic managers may inadvertently reduce subordinates' valence (the perceived value of outcomes). Demographic similarities, such as age, further enhance motivational spillover, whereas gender similarity has no significant impact. The findings underscore the importance of managerial behavior and leadership style in fostering subordinate motivation, suggesting practical implications for training and hiring practices to cultivate charismatic leadership and mindful managerial-subordinate dynamics.
