When temporary workers perceive high investment in permanent employees (e.g., training, career opportunities), they are more likely to view their own relationship with the organization as a social exchange—characterized by trust and mutual obligation—rather than a purely economic transaction. This perception, in turn, correlates with higher task performance and organizational citizenship behaviors (OCBs) among temporary employees, regardless of their employment motives. The study, based on surveys of 375 temporary workers across industries, suggests that fostering a supportive climate for permanent staff can indirectly enhance temporary workers' performance without altering their employment status. The findings highlight the strategic value of organizational climate in managing mixed workforces, cautioning against over-reliance on temporary labor as it may undermine long-term relational dynamics.
